The Challenge: Expanding Beyond HCM

When Steven Pham, Senior Talent Management Partner at LiveRamp, reviewed the company’s performance management approach with his team, he recognized that Workday, while excellent as a system of record, wasn’t designed to drive daily adoption or accountability. To truly enable performance, LiveRamp needed a platform that employees and managers alike would find intuitive, engaging, and easy to use.

“Workday is strong for HCM,” Steven explains. “But when it came to performance cycles and engagement, we needed a tool that our people would actually want to use day-to-day.”

That’s when LiveRamp began exploring Lattice as the perfect complement to their Workday foundation.

The Pilot: Testing with Product & Engineering

Steven and his team piloted Lattice with Product and Engineering, two functions known for demanding intuitive tools. The experiment was designed to prove whether Lattice could drive adoption and accountability at scale.

“Adoption was higher, processes were smoother, and employees actually used the system,” Steven recalls. “It showed us Lattice could scale alongside Workday as part of our broader tech stack.”

The pilot’s success gave LiveRamp the confidence to expand Lattice company-wide.

The Rollout: From Pilot to Company-Wide

In September, Steven led the rollout of Lattice to the entire company. Product and Engineering became “pioneer” advocates, sharing their positive experience and paving the way for broader adoption.

Today, Steven oversees a performance enablement cycle that runs entirely through Lattice while integrating seamlessly with the company’s Workday HCM processes.

The Results: Performance + Goals, Working Together

Higher Completion Rates, Anchored in Goals

With Lattice, performance reviews and check-ins are no longer standalone activities. Goals set each April cascade from company-level priorities into departments and individual objectives, forming the backbone of performance conversations.

“Check-ins, annual reviews—all of it is rooted in goals,” Steven explains. “If you don’t have goals, it’s hard to build the rest of the process.”

The results speak for themselves: LiveRamp’s first company-wide check-in cycle in Lattice achieved a 3.5x completion rate, compared to their previous rates in Workday. Some teams even reached 80%, creating a new culture of accountability.

Lattice’s AI Agent Makes Writing Reviews Smarter

Performance reviews also became easier thanks to Lattice’s AI Agent.

“Reviews used to feel heavy,” Steven says. “With Lattice’s AI Agent embedded into reviews, people actually have a starting point — and it saves teams time in writing thoughtful reviews that connect back to their goals, feedback, 1:1s and more.”

By weaving goals into reviews and check-ins — and supporting the process with AI — LiveRamp created a more efficient and connected experience for employees.

Empowering Managers with Analytics

For Steven, manager visibility was just as important as employee adoption. Lattice’s Adoption Explorer provided exactly that.

“We just had an all managers meeting, and I was highlighting our really good success rates with check-ins,” Steven says. “Now managers themselves have visibility, which helps them coach their teams and keep accountability front and center.”

With Workday handling HR data and Lattice providing self-serve engagement and performance analytics, managers gained real-time insights into team participation and goal progress without waiting on HR reports.

A Culture Shift with Best-in-Class Tools

By combining Workday and Lattice, LiveRamp created a modern people tech stack that drives both operational excellence and employee engagement. Workday continues to anchor HR and HCM processes, while Lattice powers performance management, goal alignment, and manager effectiveness.

“It’s night and day when it comes to our employees for using Lattice,” Steven says. “Together with Workday, we’re able to support our people strategy in a much more impactful way.”

For Steven and his team, this best-of-both-worlds approach has raised adoption, streamlined reviews, and empowered managers with the data they need to lead more effectively. What began as a pilot in Product and Engineering is now a company-wide transformation made possible by using the right tools for the right purposes.
